My work focuses on the interplay between characteristics of employees and characteristics of the organization. In particular, I focus on how practices and features of the organization influence individuals' attitudes and performance, as well as how individuals' characteristics collectively influence
organizational functioning. As such, I aim to show how human resource management systems, organizational climate, employee attitudes, diversity, and group composition, influence both individual and organization effectiveness.
For example, I have shown that when employees are collectively more satisfied with organization, unit or organizational effective is greater. In other work, the diversity of a focal managers' peer and subordinates was shown to have important implications for that manager's compensation.
Further, I address the the notion that a good fit or “match” between characteristics of people and features of their work situation may result in better work-related responses. For example, in my work, I have shown that the personality of individuals is congruent with the climate of the organization, individuals are more satisfied, committed, and productive. Congruence between organizational strategy and the human resource management system of the firm influences firm productivity and financial performance.
