•NICU nurses in levels III and IV had relatively low nursery negative consequences of providing nursing care and relatively high self-compassion.•When nurse–physician collegiality was high, self-compassion mediated the association between the nurse–infant/family relationship and the negative consequences of providing nursing care.•When nurse–physician collegiality was low, there was no such relationship.
